Differential Impact of Content in Online Communication on Heterogeneous Candidates: A Field Study in Technical Recruitment.

Abstract

This article investigates how different types of online communication content about technical job opportunities influence heterogeneous candidates’ motivation to apply, focusing on candidate performance level and seniority. Through a randomized field experiment with a technical recruiting firm and a technology company, the study finds that content highlighting employees’ work efforts and outcomes (WE) increases high-performing candidates’ propensity to apply while discouraging low performers, mediated by perceptions of performance-based remuneration. Conversely, content showcasing employees’ personal interests and beliefs (PI) motivates junior candidates more than senior ones, mediated by perceptions of opportunities for self-expression. These findings suggest that tailored online recruitment messaging can improve candidate-job fit and resource efficiency in technical hiring by encouraging self-selection among candidates with desired characteristics.
