How AI Assessment Tools Affect Job Candidates' Behavior.

Abstract

As AI screening tools become standard in recruitment, new research across more than 13,000 participants shows that candidates change how they present themselves when they believe algorithms are judging them. Applicants tend to highlight analytical strengths while muting qualities like empathy and creativity, producing more uniform self-presentations and distorting the talent pool organizations see. This behavioral shift threatens the validity of AI-based assessments and may unintentionally sideline the very interpersonal and innovative traits companies value. The authors recommend greater transparency about what AI evaluates, ongoing audits for behavioral patterns, and hybrid human-AI processes—paired with trained interviewers—to preserve authentic evaluation and workforce diversity.
