Abstract
This article examines the five-year organizational transformation of Pharma Global (PG), the non-U.S. division of a leading pharmaceutical company, which aimed to flatten its structure and empower employees amid significant uncertainty and lack of precedent. The executive team overcame common leadership challenges—such as overanalyzing risks, waiting for a perfect plan, clinging to control, and hesitating to fully commit—by shifting their mindset to embrace adaptive change, trust self-organizing teams called “circles,” and redefine their role as a “network empowering team” (NET) focused on enabling rather than directing. PG’s experience highlights that successful transformation in complex, uncertain environments requires leaders to move beyond traditional command-and-control approaches, accept ambiguity, and foster employee ownership to drive meaningful change.
