Abstract

Professional services firms have traditionally hired large cohorts of junior staff to handle routine work, expecting most to exit while a small fraction advance to partnership, with little early screening for leadership potential. Rapid advances in AI are disrupting this high-attrition model by automating entry-level tasks, prompting firms to sharply reduce junior hiring and risking a weakened future partner pipeline. To adapt, firms must shift toward more selective, evidence-based recruitment focused on long-term leadership capability, while redesigning workflows, training, and incentives around AI-enabled work. Sustained competitiveness will also require experimentation with new pricing, service delivery, and client-development models, alongside partnerships that build technological expertise and support more flexible career paths.
