Job Interviews Aren't Focusing on AI Skills. They Should.

Abstract

A large-scale analysis of 23,000 interview transcripts shows that hiring processes often stray from the skills employers list as priorities, creating a gap between stated requirements and what is actually evaluated. While many competencies are mentioned, technical abilities and experience are less rigorously assessed than soft skills, and interviewers frequently revisit the same topics instead of broadening coverage—leading to decisions based on incomplete information. The mismatch is especially stark around AI: despite its proclaimed importance, candidates are rarely directly questioned about AI capabilities, leaving a major blind spot in assessing future readiness. The study argues for more structured, intentional interviews—supported by training, audits, and clearer questioning—to improve fairness, reduce bias, and ensure organizations select talent aligned with evolving work demands.
