Interpersonal trust as a mediation of the influence of workplace spirituality and organizational justice on mental health.

Abstract

This study investigates the effects of Workplace Spirituality (WPS) and Organizational Justice (OJ) on teachers' Interpersonal Trust (IT) and Mental Health (MH) within Integrated Islamic Schools in West Java, Indonesia, emphasizing IT's mediating role. Using Structural Equation Modeling (SEM) on data from 231 teachers, the research found that both WPS and OJ positively influence IT and MH, with IT significantly mediating the relationships between WPS, OJ, and MH. The validated and reliable model explained substantial variance in IT (56.8%) and MH (67.1%), highlighting the importance of fostering spiritual values and fairness in educational workplaces to enhance trust and psychological well-being. The study suggests that school management should implement supportive policies promoting WPS and OJ to improve teacher mental health and calls for future longitudinal, cross-cultural, and intervention-based research to deepen understanding of these dynamics.
