The Role of Supervision in Enhancing Social Workers' Professional Resilience.

Abstract
This study investigates how supervision enhances professional resilience among licensed social workers in Israel, as reflected in their job satisfaction. Using Herzberg's two-factor theory and a professional resilience framework, the research surveyed 2,542 social workers and found that high-quality supervision significantly improves job satisfaction by increasing autonomy, sense of recognition, and promotion prospects, while also reducing perceived stress. The findings highlight supervision's dual role in providing emotional support and structured guidance, which together foster professional growth and buffer occupational stress in challenging work environments marked by austerity and high caseloads. The authors recommend an integrated supervision model combining external supervisors for emotional and clinical support with internal supervisors focusing on training and performance, aiming to enhance social workers' well-being, reduce burnout, and improve service quality.
