Abstract

This article reports on a cluster-randomized controlled trial evaluating a novel workplace intervention designed to increase worker voice through the establishment of Health and Well-Being Committees (HaWCs) in 16 fulfillment centers operated by a midsized U.S. retailer. The intervention aimed to reduce psychological distress and improve emotional vitality among nonsupervisory, low-wage workers by providing a formal channel for employees to share concerns and collaboratively develop solutions. Results showed that at 6 months, workers at intervention sites experienced a small but statistically significant reduction in psychological distress compared to control sites, with this effect particularly pronounced among men; however, no significant effects were observed at 12 months or for emotional vitality. The study highlights the potential of participatory voice channels to support mental health in low-wage workforces, while noting challenges in sustaining intervention effects over time and the need for further research on implementation, gender differences, and impacts on positive psychological well-being.
