High-Hanging Fruit: How Gender Bias Remains Entrenched in Performance Evaluations.

Abstract
The article focuses on the challenges and successes of organizations in addressing gender bias within performance evaluations. Using a longitudinal study of evaluations from a professional services firm, the research reveals that while managers were able to reduce biased language in describing employees' behaviors, they struggled to change the underlying value placed on those behaviors, which often differed by gender. Specifically, communal behaviors were positively correlated with ratings for men but not for women, indicating persistent valuing biases. The findings suggest that while viewing biases can be mitigated through training and awareness, valuing biases remain entrenched, highlighting the need for more comprehensive structural changes within organizations to effectively combat gender inequality in evaluations.
