Abstract

The article examines the complex effects of pay transparency laws and practices on equity, productivity, and turnover in the workplace. Research indicates that pay transparency reduces pay inequities across gender and other demographics, sometimes eliminating gaps, particularly in public academic institutions. However, transparency can also lead to flatter pay structures, lower overall wages, reduced employee bargaining power, and mixed impacts on productivity—depending on whether pay allocations are perceived as fair. Additionally, pay transparency may increase turnover among top performers and shift employee focus toward measurable performance metrics, potentially neglecting less quantifiable but important job aspects. The article concludes that while pay transparency promotes fairness, its broader organizational effects are nuanced, requiring careful implementation and ongoing adjustments.
