The Psychological Costs of Adopting AI.

Abstract

The article focuses on the psychological costs associated with adopting artificial intelligence (AI) in the workplace and strategies to mitigate them. It identifies six forms of "psychological debt"—cognitive, autonomy, competency, relatedness, credibility, and identity debt—that can undermine employee motivation, collaboration, and innovation, potentially offsetting AI’s productivity benefits. A survey of over 1,200 employees in the U.S. and UK revealed that higher psychological debt correlates with less frequent and less complex AI use, especially among early-career workers. The article highlights organizational approaches from companies like J.P. Morgan, ING, Microsoft, P&G, Klarna, and Philips that address these psychological challenges by fostering human-AI collaboration, preserving autonomy and competence, and reinforcing professional identity.
