A Communicative Model of Voicing: The Processes and Strategies of Constructive Employee Voicing in the Renewable Energy Industry in Kenya.

Abstract
This study examines the phases and communicative strategies involved in constructive employee voice within Kenya's renewable energy industry, a context marked by both encouragement for innovation and high power-distance cultural values. Based on in-depth interviews with 23 employees across hierarchical levels, the research identifies five non-linear voicing phases: ideating, planning, initial enactment, reflexive enactment, and outcome, each characterized by distinct communication tactics used by supervisors, subordinates, and recipients. The findings highlight voicing as an interactive, ongoing process shaped by multiple organizational members, power dynamics, and relational factors, with peers playing active roles in idea development and endorsement. The study offers practical insights for employees, peers, managers, and organizations on fostering effective and meaningful voice, emphasizing the importance of communicative strategies that navigate risks and power disparities.
