Abstract
The article examines why generative AI enhances creativity for some employees but not others, highlighting the critical role of metacognition—the ability to monitor and regulate one's own thinking. Research involving 250 employees at a Chinese technology consulting firm found that those with stronger metacognitive skills used AI tools like ChatGPT more effectively to expand cognitive resources such as knowledge and mental capacity, resulting in greater creative performance. Conversely, employees with weaker metacognition tended to rely passively on AI outputs and saw little creative benefit. The study suggests that organizations seeking to maximize AI-driven creativity should invest in developing employees' metacognitive abilities through training and design workflows that encourage active, reflective engagement with AI rather than passive acceptance of its suggestions.
