Abstract

The article focuses on strategies to incorporate diversity, equity, and inclusion (DEI) into organizational decision-making processes to reduce implicit bias and improve equitable outcomes. It highlights three key approaches: making DEI salient by grouping hiring decisions to consider diversity at the group level, prompting managers to explicitly consider diversity during promotion decisions, and delivering brief DEI training immediately before critical personnel decisions. Evidence from field experiments, including collaborations with a global consultancy and Ericsson, suggests these timely interventions increase representation of underrepresented groups. The findings emphasize that DEI efforts are more effective when integrated into moments of consequential decision-making rather than through isolated or generic training sessions.
